Yazılım geliştirme takımlarında çatışma ve takım performansına etkisi

Abstract

Yazılım sektörünün önemi hem milli ekonomiye hem de istihdam katkı açısında katlanarak artmaya devam etmektedir. Çoğunlukla takım bazlı yapılanan bu sektörde verimliliği artırmaya yönelik ampirik araştırmalara ihtiyaç vardır. Yazılım geliştirme takımlarının verimliliğini etkileyen önemli unsurlardan biri de çatışma kavramıdır. Literatürde farklı çatışma türlerinin yazılım takım performansı üzerindeki etkisini konu alan çok sayıda çalışma mevcuttur. Fakat yapılan literatür taramasında çatışmanın olumsuz etkilerini azaltmak için moderatör etki yaratacak unsurlara dair herhangi bir çalışmaya rastlanmamıştır. Bu tez çalışmasında, yazılım geliştirme takımlarında yaşanan çatışmaların performans üzerine etkisinde, takım karakteristiklerinin moderatör olarak rolü araştırılmıştır. Araştırma kapsamında İstanbul, Ankara ve İzmir şehirlerinde farklı 15 firmada çalışan 276 kişiye anket uygulanmıştır. Anket sonuçları analiz edildiğinde, özellikle görev bağımlılığı ve hedef bağımlılığı karateristiklerinin önemli derecede moderatör etki yarattığı görülmüştür. Ödül bağımlılığının etkisinin ise oldukça az olduğu görülmüştür. Yapılan literatür taramasında alanında benzeri olmayan bu çalışma, yazılım sektöründeki yöneticilerin, çatışmaların takım performansı üzerindeki istenmeyen etkilerini azaltmak için geliştirmesi gereken takım karakteristiklerini tespitleri açısından önemlidir.

The role of software development industry on the national economic growth and employment opportunities has been gaining an increasing importance over the last few decades. Insightful analysis is required to increase the productivity in software development environments which are usually organised in team-based structures. The conflict is one of the most important factors influencing the performance of the software development teams. The effect of various types of conflicts on the performance of the software development team has been analysed by many authors in the current literature. To the best of our knowledge, none of these works studied the ways of creating a moderator effect to decrease the negative impact of the conflict. In this thesis, the relationship between the performance of a software development team under the influence of conflict and the impact of the team characteristics on this performance as a moderator has been examined. In the framework of the thesis, a survey has been realised where responses are taken from 276 software professionals over 15 firms located in Turkey's three major cities (İstanbul, Ankara, and İzmir). Based on the survey, task interdependence and goal interdependence characteristics are found to create a significant moderator effect. The reward interdependence, on the other hand, is shown to have a rather small effect. The original work presented in this thesis, brings about an important contribution to the software development field in terms of determining the team characteristics by the team managers required to resolve conflict and increase the team performance.
